Health, Safety and Wellbeing Training

Caring for employees physical and psychological wellbeing at work.

The Challenge

In 2022, our client identified the need to refresh its enterprise- wide Health, Safety, and Wellbeing (HSW) training, which impacted more than 40,000 employees across Australia and New Zealand.

The existing training had been in place for over a decade, with periodic updates keeping content compliant but not optimised for efficiency or engagement. A review revealed duplication, repetition, and longer-than-planned completion times.

The business sought to reduce total learning time, improve relevance, and introduce a pre-assessment for recognition of prior learning. This would allow experienced learners to bypass familiar content and focus support where it was most needed, ultimately enhancing comprehension and recall.

Our Approach

Our client partnered with Message Train to deliver a comprehensive redesign of the Health, Safety and Wellbeing (HSW) learning solution. The new programme included:

Over 140 minutes of Health, Safety, and Wellbeing content delivered via two eLearning modules (10–20 minutes each) and a webinar (reduced to 120 minutes from 180)

Pre-assessments enabling learners to demonstrate prior knowledge and skip content where appropriate

Principle-based stories and relevant scenarios, co-created with subject matter experts and based on real-life experiences

Modular “learning bites” for self-directed learning, with resources and activities tailored to different audience groups

Accessibility built to WCAG 2 standards, with assisted versions and accessible documents for those needing support

The design process involved workshops with subject matter experts, and internal testing and quality assurance. Feedback was actively sought from both clients and learners to measure effectiveness and identify improvements

Outcomes

The refreshed Health, Safety and Wellbeing (HSW) learning solution delivered measurable impact for both learners and the organisation:

Reach:
Over 40,000 employees impacted

Evaluation (March–May 2023):

  • 570 People Leaders and 3,949 Employees completed mandatory learning
  • 399 People Leaders (70%) and 2,685 Employees (68%) completed the evaluation form
  • Net Promoter Score (NPS): 52 (People Leaders), 55 (Employees)
  • 80% of People Leaders and 67% of Employees completed all RPL sections and passed with 100%
  • 9% of People Leaders and 17% of Employees completed a mixture of RPL and eLearn
  • 11% of People Leaders and 16% of Employees completed learning only and did not attempt RPL
  • Estimated hours saved via RPL: 53 (People Leaders), 300 (Employees); days saved: 7 (People Leaders), 39 (Employees) (assuming 10 minutes per employee)

Feedback:

  • Learners described the content as informative, well-structured, and easy to understand

  • The pre-assessment option was valued for saving time and allowing learners to skip familiar content

  • Case studies and scenarios were praised for relevance to both office and remote environments

The transformed Health, Safety & Wellbeing learning programme set a new benchmark for mandatory training for our client. By focusing on practical application, learner recognition, and accessibility, the initiative delivered significant time savings, improved engagement, and fostered a culture of safety and wellbeing.

Conclusion

Lessons learned from this project included the value of targeted objectives, critical versus non-critical questions, and improved evaluation processes. These lessons will inform future mandatory learning initiatives for our client, who plans to continue refining its approach, leveraging feedback and updating systems to further enhance the learner experience and organisational outcomes.
